How to Create an Equitable Hiring Process | S1, Ep 6

Hiring is a topic that clients frequently ask about. My starting question this week: Is your hiring process equitable? I will use two framing questions to guide this discussion. First, do candidates in the talent pipeline have the same experience? And second, do candidates have a comparable chance of being hired?

Sometimes hiring managers don't realize their existing hiring process perpetuates bias. Other times they don't realize that candidates in the pipeline don't experience the organization similarly. In other instances, organizations are hiring to meet diversity aspirations without doing important structural work. Strategies in this episode can help you create a more equitable hiring process for your organization.

[4:07] Is your organization attempting to hire with diversity aspirations in mind? Often, organizations want to use hiring as an opportunity to increase diversity within their organizations. It is important to do the structural work first, which includes looking at your processes: decision-making, feedback loops, and workflows.
 

[5:09] Internal culture contributes to churning among Black staff. In the organizational systems space, we talk about structures apart from people. Yet, people create systems and implement policies and practices. White supremacy lives in the structures of organizations. That means to disrupt it; you must first acknowledge it.
 

[9:13] Accept that staff are likely to have different experiences within your organization according to their position and racial identity. This reality can be hard for managers to accept. Yet, it is true. So many organizational processes are wrapped in an equality framework, i.e., everyone is treated the same; therefore, their experience must be the same. Once this reality is accepted, then it becomes easier to take action.
